Southeastern Mills Eight Elements Case Solution & Answer

Southeastern Mills Eight Elements Case Solution

Case Brief

The owners and employees of SEM, a sophisticated food company, had developed and a unique and efficient HPWP system with 7 key elements for improving the organizational performance and maintaining a good workplace (Robert D. Landel, 2009). The culture was based on decentralized organization systems and trust among the employees. The teams used to develop their own task and take responsibilities accordingly, with little or no supervision from the senior management. Now, few members of the management were focused on adoption of the lean/six sigma programs due to the engagement of the company with large and high end demanding customers for standardized products. On the other hand, few concerned the alteration of the existing HPWP system.

Question # 1

The key elements of the HPWP system included the positive assumptions about the employees, maintain trust levels, identifying and removing the negative aspect, providing training for developing team, leadership and technical skills, setting up a two –way communication process, involvement and participation of employees and competitive salary and benefits.

These key seven elements reinforce one another in different ways. For instance, if positive assumptions are kept for the employees and a level trust is shown towards them, ultimately, they will start working productively and efficiently. The two-way communication helps the managers in hearing the employees’ suggestions and problems and identifying any negative outcome at lower levels, which could possibly be eliminated through open communication.

Similarly, employees prefer competitive salary package but that’s not enough, as employee involvement or engagement matters too, as it creates a level of trust and commitment by the employee towards the organization. The identification of any unfavorable or negative aspect can be removed by providing specialized training programs to the employees. The key elements of the HPWP system results in different benefits including:

·Improved Productivity

Maintain a trust relationship with employees, developing positive assumptions and expectation, and involving them in key decision of the company leads to the enhanced productivity levels. At SEM, the employees were treated as adults with trust and they were made responsible for their work. The teams used to develop their own plans and work accordingly with little or no supervision. This led to improved productivity levels of the company as the customer orders were filled properly on time.

·Develop KSA’s among employees.

These elements of HPWP systems develops the necessary KSAs (i.e. Knowledge, Skills and Abilities) among the employees, which helps them to perform their tasks efficiently. At SEM, the customers’ orders were filled more quickly and conveniently, which was a result of open communication, useful training sessions, clear communication levels and positive assumptions. These elements helped the employee knowing themselves and ultimately putting their efforts in best interest of the company by developing key KSAs.

·Enhancing the organization’s social structure

These elements improved the collaboration and communication among the employees at SEM, ultimately leading to achieved organizational objectives of improved profitability, productivity and customer satisfaction.

·Job Satisfaction

As the company opted key measures in maintaining a safe and secure workplace for its employees, for instance, the company parking space available for all employees, the salaries included full benefits even for the temporary workers, employees were made individually responsible for their work, performance was highlighted in meetings and the employees were given space to solve the problems a s team rather than relying on the rules from the senior management. These action by the SEM management resulted in the improved job satisfaction among the employees. Absenteeism, attrition and turnover reduced to significant levels due to the adoption of these key elements in the organization.

Question # 2

The HPWP system can reshape the organizational culture as well as its performance through various benefits which are as follows

It enables the organization to develop a sense of loyalty and commitment by the employees towards the organization. It is because when the employees are made responsible for their work, they are given participation in key decisions and benefits are provided according to their performance with due care, then the employees feel satisfied towards an ultimately stay committed towards the organization.

Secondly the adoption of HPWP system keeps the organization proactive and safe from possible future uncertainties or negative outcomes because the interactive communication and coordination levels lead to discussion different ideas and stances by the employees from all levels. This leads to increased level of information sharing in the whole organization, leading to identification of possible hurdles in the future…………………….
